If you’re a woman of color in academia, you don’t need me to tell you there’s a pay gap—you’ve lived it.
What’s trickier is figuring out how to address it without burning yourself out or feeling like you’re hitting a wall.
Here’s the truth: Pay inequity thrives on silence, ambiguity, and a lack of strategy.
Here’s how to tackle it head-on:
- Start with data: Know your worth and prove it. Use resources like salary studies, institutional reports, and peer comparisons to anchor your case. Numbers speak.
- Document everything: Keep track of your achievements, course loads, grants, and committees. When it’s time to negotiate, receipts matter.
- Push for transparency: Ask about pay structures and ranges—lack of clarity often hides inequity. If no one’s asking these questions, be the one to start.
- Seek allies: You don’t have to do this alone. Build relationships with mentors, colleagues, and advocates who will back you up.
- Say it out loud: Don’t underestimate the power of naming the problem—whether that’s with leadership, in faculty meetings, or with peers. Silence only keeps the system comfortable.
Action Tips:
- Use tools like the AAUP faculty salary data[link] or HigherEdJobs [link] reports to benchmark your position against peers. Don’t guess—research.
- Block 30 minutes each month to update your “impact log” with wins, metrics, and responsibilities. When you’re ready to negotiate, you’ll be ready.
- Find out if your institution has a formal process for pay equity reviews and push for it to be used—especially if you suspect systemic gaps.
- Join or create a support network within your institution (or beyond) to share strategies and success stories. There’s strength in solidarity.
- Practice framing the conversation. Naming inequity is tough, but direct language—“I’ve noticed X, and I want to talk about Y”—keeps it professional and clear.
You deserve pay that reflects the value you bring to the table. Full stop.
